Substantial evidence from the extant literature has highlighted that high-performance work practices are significant predictors and drivers of enhanced performance. Also, the functionality of high-performance work practices is context-dependent. Therefore, the current study investigates the effect of high-performance work practices (recruitment and selection, training and development, and employee involvement) on lecturers’ performance in the context of Nigerian polytechnics. It also examines the moderating role of working conditions in the high-performance work practices’ relationship with lecturers’ performance. Substantial numbers of studies have found HR practices be a significant determinant of enhanced j... more Substantial numbers of studies have found HR practices be a significant determinant of enhanced job performance, but the effectiveness and success of HR practices is context-dependent, and the numbers of studies conducted on the effect of HR practices on lecturers’ job performance in the Nigerian context are negligible. Therefore, this paper investigates the effects of training & development, compensation, and employee involvement on lecturers’ job performance in the Nigerian higher education institutions (HEIs). Data were collected from 702 academics of the North-west Nigerian polytechnics and then analyzed via the partial least squares method (PLS) algorithm and bootstrapping techniques. The overall results indicate that training & development and employee involvement have significant and positive effect on lecturers’ job performance, but compensation does not significantly predict lecturers’ job performance, implying that environment, as postulated by contingency theory, within which organizations operates matters. Hence, future research should endeavor to investigate the boundary condition in the HR practices-performance connection. Implications, limitations, and future research directions were discussed.

Several factors have been considered as the factors influencing individual performance in organization. Some of these factors include, commitment, involvement, leadership style, personality, job satisfaction, emotional intelligence, organizational citizenship behavior among others. While some studies considered higher performance work practices both individual practice and bundles practices. Despite these studies, however, literature is lacking on the moderating effect of work condition on the relationship between culture, self-esteem and individual performance in African countries particularly Nigeria. Therefore, this study intends to investigates the moderating role of work condition on the linkage between culture, self-esteem and performanceof employees in Nigeria tertiary institutions.

And let lecturers with poor performance leave the polytechnics orconvert them to non-academics than wasting polytechnic resources to retain them.
